Every organization has got a set of behavior that differentiates it from others or makes it be what it is known to be. Schermerhorn, Osborn, & Mary Uhl-Bien, (2012) define organizational behavior as the study of the behavior of people in an organizational setting. It entails the interaction between human behavior and their organization. Nelson & Cooper, (2010) notes that organizational behavior entails the understanding of the behaviors of the individuals based on their roles in the organization. One of the key aims of understanding organizational behavior is to revitalize the organizational theory and come up with a more suitable organizational life. The study of human behavior in their organizational determines their impact on their job structure, communication, performance, leadership, and motivation. Miner, (2011) further notes that organizational behavior is also critical for understanding the needs of individuals and groups in an organization in order to develop effective communication, leadership, and decision-making processes. In this paper, we take a critical look at the organizational behavior at Walmart and recommend a change plan on how the company can maximize the performance of the employees.

Walmart Organizational Behavior

The analysis of Walmart organizational behavior focuses on examining how individuals and groups of employees in the organization interact with each other, thereby affecting the individual and the company’s overall performance.

George & Jones, (2012) points out that Walmart encourages its employees to adopt a hands-on approach to the work that they are assigned and that they should be totally committed to the mission of their company, which is to provide total customer satisfaction. In order to achieve this goal, the company has created strong norms and values about how the company employees should behave, which have as a result established a performance-enhancing culture in the organization. One of the common norm at Walmart that all employees are expected to uphold is referred to as the ’10-foot attitude’. This norm encourages the employees at all the levels, in Walmart’s context, referred to as associates, to promise that whenever they come to a distance of about 10 feet next to a customer, that they will look into the eyes of the customer, greet him/her and ask what they can do for them. The company has trained its employees to smile and provide them a very high level of customer service that it is referred to as being Walmartized. Walmart also has the sundown rule whereby the employees are urged to ensure that they respond to the requests by customers by the sundown of the day that they have made that request. There is also the Walmart cheer, which is used in all the stores and involves the “Give me an A, Give me a W” and so on that are commonly shared amongst the employees. Kasperkevic, (2015) notes that this Walmart behavior has proved critical in controlling and motivating their employees to help the company to achieve its financial targets and stringent outputs that it has set for itself.

As an international company, Walmart has a place for employees from a diverse background. Therefore, its workforce is made up of people who are of diverse perspectives and outlooks. This is in line the company’s diversity policy that seeks to create a working environment where individual proficiency is enhanced. In this way, the employees are free while working in their team as they know that their unique individuality is appreciated irrespective of their gender, race, ethnicity, physical disability or any other criterion that are used to discriminate against others. Given that they are free to contribute they add up to the synergy and innovation that is known of working teams at Walmart.

George & Jones, (2012) points out that one of the ways in which Walmart promotes its cohesion and synergy is by converting its annual meeting by stockholders into an extravagant ceremony or ritual through which they together celebrate their continued success. Each year Walmart flies in thousands of their high performing employees to this annual meeting at their corporate headquarter in Arkansas. In this treatment, the employees get to enjoy the marching bands, comedy shows, cheerleaders, lasers, and music performance featuring idolized musicians. In this way, the company seeks to reward its best-performing employees and reinforce the culture and values of the company. Besides, the proceedings of this annual meeting are normally broadcasted live to enable all the employees to follow, enjoy and even celebrate the achievements of the company and inspire them to work hard in the subsequent year so that they too can qualify to attend.

Walmart has also leveraged on technology to communicate and train its employees. Griffin & Moorhead, (2012) notes that the company, just like many other modern companies has taken advantage of information technology to broadcast their online training programs and also make company announcements to all the store managers and employees, making them understand the changes that are taking place and thereby, giving them the opportunity to give their feedback. Walmart also communicates its values and norms to the employees using organizational symbols.

Walmart encourages its employees to have an economic interest in the company, ranging from the high ranking to the low ranking cadre of employees. George & Jones, (2012) notes that the topmost executives at the company have an economic stake in the company just like any other regular stakeholders. Most of the top executives are given stock options as a part of their salary. In this case, these top executives work towards seeking the value of their stocks to increase given that a significant part of their compensation is based on how well the company is performing at the stock market. Kasperkevic, (2015) further points out that the other level of employees is too encouraged to buy the company’s stock and therefore, have an economic stake in the company. In this case, the employees give their best so that their company’s finances can perform well. In this case, they are not just able to retain their jobs but are also able to boost their augmented source of income. Using this approach Walmart has successfully entrenched a sense of ownership in the employees and are able to vouch for the success of the company.

However, in spite of the various aspects of positive organizational behavior that Walmart has demonstrated so far one point of constant differences between the employees and the company has been in regards to their pay. The accusation of poor pay has dogged the company time and again, sullying the reputation of the world’s largest retail company by making it come across as a bad employer. In 2014, The Guardian, (2014) reported that the National Labour Relations Board filed a complaint against Walmart for what it claimed was an illegal dismissal of workers who have taken part in strikes and protests against the company based on low wages. The company had subsequently dismissed about 60 employees in a total of 14 states for participating in the strike. The protests had taken part in 2012 by the union-backed group referred to as OUR Walmart, which has for years pressed Walmart to increase the wages and benefits of their employees and also make it possible for their workers to either join or organize a union. The group claimed that most of the workers in the company earned less than $ 25 000 which could not adequately sustain them and their families.

In 2015, Kasperkevic, (2015) reported that Walmart employees protested by skipping their lunch, sharing it and in some cases, going to the extent of stealing it from their associates. This protest was meant to indicate that they were being paid so little that they could not even afford to buy lunch. The strike included more than 1000 Walmart associates who were keen on shinning a sports light on what they regarded as the company’s poverty wages. The workers demanded that the company raise the pay to $15 per hour instead of the $9 per hour and that the company give them work on a fulltime schedule. The strike that was dubbed as the 15-Day fast helped to bring to the limelight the personal experiences of the Walmart workers, which are rife with cases of food insecurity and hunger, and of not having sufficient food to feed their children.

Change Plan for Maximizing Employee Performance

Based on the elements of Walmart organizational behavior one of the key elements that require attention is regarding payment and benefits. This is essential in motivating their employees to give their best for the company as they will have little to worry about the financial strain in their lives since their wages and benefits will be covering their financial needs adequately. This change plan for wages and benefits will be based on numerous steps.

The first step should involve conducting a market survey on what the competitors are paying their employees. This is essential because Walmart operates in various markets and each market has got its wage scales and if the company is paying less than what the market is paying that is an indicator that they are underpaying their employees.

The next step after establishing their market position in relation to salary and benefits, the company should embark on consulting with the affected stakeholders on their expectations about wages and benefits. This could be achieved through a survey where the employees become anonymous respondents. This is essential in assuring them that they will not be victimized for their perspective about the company’s compensation policy. The major goal of this survey is to establish whether the expectation of the employees has been met by the company and if not, how they can be met based on what they want and what the company can offer. The survey will also be instructive in helping the company to understand whether the employees’ expectation are commensurate with that of the market and if not whether it could be the reason that contributes to high annual turnover.

The third step will include the determination of a compensation policy that will be acceptable across the board. This policy could take into account various compensation strategies performance-based compensation, corporate recognition award, industrial education support, collaborative and flexible working option, and corporate wellness programs. The employees’ input should also be incorporated in this stage as it will help provide the policy with a measure of legitimacy, garnering their cooperation.

This step will be the be followed by the implementation of the policy. This will include the allocation of the required resources and the implementation of the necessary human relations programs that will support the compensation plan. In this case, Walmart will be able to address the compensation challenge that they have grappled with for years now. It is important to note that the compensation policy should be context specific, considering that Walmart is a multinational retailer that is situated in many countries across the globe. In this way, the company will be able to boost the motivation of its employees and thus boost the level of their performance. It is also essential to note that since the needs of employees are changing day by day, the company should keep conducting surveys on their customers to identify their perspectives on wages and benefits so that they can adjust them accordingly.

Conclusion

In this paper, we have established that organizational behavior basically entails the interaction between the employees and their organization. We have established that this interaction is integral in determining organizational aspects such as communication, job structure, leadership, decision-making processes, and motivation. At Walmart organizational behavior has manifested in various forms including the manner in which the employees interact with one another, with the customers of the company and with the management of the company. The examination of Walmart organizational behavior has revealed that the way individuals and groups interact in the company affects their performance as individuals and the general performance of the company. One of the organizational behavior that has been problematic for Walmart has involved poor wages and benefit. The plan, therefore, processes steps that Walmart can follow to enhance the motivation and performance of the employees.
